Addressing Employee Motivation Essay Executive Summary Tom was seen to have a loss of motivation at work which was investigated. An analysis showed the main cause to be a lack of communication from his manager, a need for role definition, and a lack of publicity for the success of his project initiative. Recommendation is for Tom’s manager to be informed so they are hopefully able to address these issues and retain and develop Tom’s skills. A problematic work situation relating to a HRM concept in Book 2 1.1 A description of the work problem Tom has a well paid job as a project manager. He created an idea and initiated a project to design and implement a website. After setting up the design and defining the stakeholders, without discussion, another person was brought in to chair the project meetings and keep track of actions for the software team. He felt a lack of clarity in his role and without clear guidance and credit did not feel motivated to push the project as hard as before. Weekly work hours fell back to a normal 40 hours from 50 or 60, and his other ideas were not pushed to management with the same enthusiasm. Motivation was clearly falling. This example relates to motivation and Session 1 of Book 2 can be used to analyse what motivates Tom to go to work. See more:  First Poem for You Essay 1.2 Analysis of my experience using my chosen concepts To understand Tom’s motivation level’s I have analysed his situation using Maslow’s Hierarchy of needs (1954) from session 1 (The Open University, B120 Book 2). According to Maslow, â€Å"a satisfied need is not a motivator†. Matching which needs are met on the pyramid of five categories will give an indication of which unmet need should be a motivator. According to Maslow’s theory, Tom has reached the 3rd level, but the lack of communication and feedback has stopped him achieving ‘Esteem’. Maslow states that â€Å"Not meeting these needs has a negative effect on our mental health† and this could explain the low motivation that Tom’s behaviour indicates. Tom was also under the impression that his idea and the quick success of the project would be publicised by his manager and would open up opportunities to be involved in other senior projects within the business. This did not materialise, and the senior management was not made aware of any plans to utilise Tom’s skills. In fact Tom’s manager was based in another country and was often not reachable for consultation either by phone or email. This expectation and its failure to materialise also causes low motivation, as explained in the concept of a ‘psychological contract’ from The Open University (2012). By applying this concept, we can understand that Tom had reason to believe that a successful project would lead to acknowledgement and higher esteem within the company, and even though this was not part of a formal employment contract. When this did not occur Tom felt his psychological contract had been violated, and that his hard work was inconsequential, leading to his low motivation to keep working hard. 1.3 Proposed solutions to the problem The analysis above has identified possible causes of Tom’s low motivation. With this understanding of these reasons, each can be addressed with the right actions. . * Problem : Low motivation, * caused by : Perceived low likelihood of achieving Esteem (on Maslow’s hierarchy) * caused by : lack of communication about tasks. * Classified as : Broken psychological contract If we can determine the cause for the broken contract, we may be able to restore Tom’s motivation to work hard. Also relevant is the Job Characteristic Model from Hackman and Oldham cited by The Open University (2012) which lists five core job characteristics that contribute to satisfying work. If Tom’s work is missing any of the core characteristics his attitude to his job could be affected. Figure [ 2 ]. Hackman Oldham JCM The lack of regular communication between Tom and his manager suggests that there is insufficient â€Å"Feedback from the Job†. B120, Book 2, Study session 4, highlights the importance of â€Å"Constructive feedback†, which â€Å"involves praising strengths and achievements†. Arranging another person to chair project meetings could also mean that â€Å"Task Identity† was not clear. To solve these items, Tom’s manager should take the following actions: * clarify Tom’s role and tasks within the project * Provide regular opportunities for feedback and communication, including praise of achievements when applicable. * Publicise Tom’s contributions to raise his profile in the senior management team and allow development of his career. The Mass Shooting Epidemic in America Essay -- Americas Gun Violence

Nine students were killed at Umpqua Community College in Roseburg, Oregon. A man opened fire in a church, in Charleston, South Carolina, killing nine people, including the pastor. Twenty-seven were killed at Sandy Hook Elementary School in Connecticut. Twelve were killed in the Washington Navy Yard. This is only a few examples from a very long list. The grim truth is that mass shootings are becoming the new normal. Every few months, another mass shooting occurs and the public goes through the same routine of mourning, honoring, and ultimately debating. What causes these manic episodes of multiple, indiscriminate gun deaths? Some push for more gun control, others argue that the U.S. mental health system is a failure. Controversy aside, mass shootings are on the rise, and it is imperative that the factors leading to these outbursts are accurately identified and appropriately addressed. As defined by Mother Jones Magazine, a mass shooting is when four or more people (not including the gunman himself) are killed in a single, typically public location (Follman et al.). Since 2006, 32 such incidents have occurred in the United States, with 10 occurring since the beginning of 2012 (Thomassie et al.). In addition to being more frequent, the incidents also seem to be getting more deadly. In fact, of the 12 deadliest mass shootings in U.S. history (each of which killed 12 or more), seven have occurred since 2007 (â€Å"Deadliest U.S. Shootings†). Indeed, if their entire recorded history is taken into account, the recent numbers certainly show a sharp spike in number of incidents and deaths, as only 21 total shootings occurred between 1900 and 1966 (Duwe). An Education Ministry directive issued in 1994 listed eight offences that could warrant caning: truancy, involvement in criminal activities, obscene and impolite behaviour, loitering, dishonesty, dirty appearance and vandalism. 5 IIA probe on human rights awareness among secondary school teachers, students and administrators conducted by researchers from local universities engaged by the Human Rights Commission of Malaysia (or SUHAKAM, its Malay acronym) revealed the regular use of the cane in schools. What the inquiry found was a gross breach of a child's rights committed by teachers and administrators alike. In their findings, out of the 5,754 students who participated in the survey, about 52 per cent of the students surveyed agreed that caning commonly happened in their schools.It took place more often in rural schools than urban ones and almost 80 per cent of the cases occurred at technical schools. 10 15 III Understandably, SUHAKAM is disheartened by the findings of its study. Commissioner and education working group chairman, Professor Chiam Heng Keng said that while SUHAKAM understands the need to discipline and punish wrongdoers, it maintains that caning is not the best corrective measure. She further added that caning only tells the child to stop whatever he has done. In other words, it does not address the underlying problem. She stressed that teachers must work with parents to get to the root of the problem.She added that harsh punishments tend to reinforce a child's negative attitudes. Eighty per cent of teachers agreed that persistent troublemakers in school should be caned. The SUHAKAM probe found that 79. 5 per cent of teachers and 71. per cent of administrators agreed that persistent offenders should be caned though Malaysia had signed the Declaration of the Convention on the Rights of the Child (CRC) in 1995. In addition, they also revealed that girls were not spared the rod. Almost seven per cent of female respondents from girl schools had reported this. Under the present Child Act 2001, only boys between the ages of 10 and 18 may be subjected to corporal punishment. 30 35 V Last October, the Ministry of Education allowed teachers other than 40 headmasters, principals and those involved in disciplining students to use the cane.The decision followed the rise in cases of assault on teachers and gangsterism in schools. It was recommended that only certain teachers be empowered to cane students. This goes against all efforts to reduce the level of violence in our society. V Caning may seem to be a quick fix solution to misbehaviour, but it fails to address the root causes of the problem. Social and economic disparities are plaguing the city of Baltimore. There are numerous issues that the city of Baltimore is facing, many of which did not come to light until the case of Freddie Gray. On April 2015, a 25-year-old black man by the name of Freddie Gray fell victim to police brutality. After the discovery of his death and the unreasonable way he was treated, Baltimoreans began to protest. The anger and frustration began to escalate due to other social and economic problems the city faces regularly. Christian Parenti, an American investigative journalist stated in 1997 â€Å" police violence is soaring†, during the â€Å"Zero tolerance† era. In 1994, Bill Clinton created the Violent Crime Control and Law Enforcement act. This act aimed enabled police officers to use the â€Å" stop and frisk method†. This act provided funding for local police officers and drug courts. As a result, many Blacks and Latino’s were charged with minor offenses. This law has been said to be the cause of high incarceration rates in many cities all over America. Another example of police brutality in Baltimore would be the McGee case of 1980. A detective that was off-duty proceeded to shoot and injure a 17-year-old black youth. Police Brutality has been seen in other cities across America. Such cases as the Trayvon Martin and Fidel Castro case have brought to light this prevalent issue. Red lining is a significant part of the history of Baltimore.
